Further on my "case study" (LO16676):
We have had our first meeting and made progress in getting performance
appraisals, salary structures, merit pay, performance improvement, and
career development a little untangled. I should have originally noted
that they already have team-based incentive compensation, profit-sharing,
and phantom stock (for all employees).
The outline we have developed is:
A. Develop a performance management process which will go from orientation
thru all the coaching, counseling, feedback, etc. As a part of this,
define a performance appraisal process that is quarterly, involves
employee and manager in defining goals and evaluating results, and is very
simple to administer. Perhaps add a short, annual appraisal against
corporate goals and values. They kept saying they already rank all
employees for incentives, stock, etc but without formal system or manager
input and would like to improve this.
B. Develop a market-based salary structure using job-ranking to set
levels. One of the execs really wanted a point-factor system and knew I
had used and designed them so getting this simplified was hard obstacle -
will see if they change again.
C. Designing an integration of performance and salary structure into a
salary administration plan that is simple and also supports recruiting and
integrates their current career development plan (3 ladders -technical,
managerial, support -with cross-overs.)
I have done a lot of this work but would continue to appreciate fresh
viewpoints on this real-world example of the employee ranking thread.
